It was a mixed research method using qualitative and quantitative methods that was carried out in 1401. In the qualitative part, the nominal interview method was used, and in the quantitative part, the interpretive structural method was used. The statistical population included sports education experts in schools. The requirement for expertise in this research was to have at least a master's degree and at least 10 years of work experience in the field of school sports. The research samples were selected in a purposeful way and the interviews continued until theoretical saturation. After 18 interviews, data saturation was reached, but to be sure, it continued until 21 interviews. After completing the interviews, coding was done using the three-step Charms method, and open, central, and selective codes were identified. The reason for choosing the charms method was the researcher's greater freedom of action in this method to select and identify categories. 491 codes were counted from 21 interviews, after removing duplicate codes, 105 unique open codes remained for the model of empowering sports teachers. To ensure the coding results, open codes were sent to the samples for confirmation. The results of the research data analysis showed that 9 main categories include knowledge management, professional training, personal development and empowerment, continuous evaluation, development of management skills, organizational improvement, career enrichment, development of school sports facilities and equipment, and transformation in the method of recruitment. and promotion, and based on them, a quantitative and qualitative pattern of retirement for the empowerment of sports teachers was designed in 6 levels. The application of this model, while solving the problems related to the recruitment of sports teachers, will provide suitable conditions for the development of their capabilities through a justice-oriented system. تحقیق پیش رو با هدف کلی طراحی ساختاری تفسیری توانمندسازی معلمان ورزش انجام گرفت. روش تحقیق آمیخته با استفاده از شیوه های کیفی و کمی بود که در سال 1401 انجام شد. در بخش کیفی از روش مصاحبه اسمی و در بخش کمی از روش ساختاری تفسیری استفاده شد. جامعه آماری شامل خبرگان آموزش ورزش در مدارس بودند. شرط خبرگی در این تحقیق داشتن مدرک تحصیلی حداقل کارشناسی ارشد و حداقل 10 سال سابقه کاری در حوزه ورزش مدارس بود. نمونه های تحقیق به روش هدفمند انتخاب شده و مصاحبه ها تا اشباع نظری ادامه یافت. بعد از 18 مصاحبه اطلاعات به اشباع رسید اما برای اطمینان تا 21 مصاحبه ادامه یافت. پس از اتمام مصاحبه ‌ها کدگذاری به روش سه مرحله ای چارمز انجام شده و کدهای باز، محوری و انتخابی مشخص شدند. دلیل انتخاب روش چارمز، آزادی عمل بیشتر محقق در این روش برای انتخاب و شناسایی مقوله‌ها بود. 491 کد از تعداد 21 مصاحبه احصاء شد که بعد از حذف کدهای تکراری 105 کد باز منحصر به فرد برای الگوی توانمندسازی معلمان ورزش باقی ماندند. برای اطمینان از نتایج کدگذاری، کدهای باز جهت تایید به نمونه‌ها ارسال شد. نتایج تحلیل داده های تحقیق نشان داد که 9 مقوله اصلی شامل مدیریت دانش، آموزش حرفه‌ای، توسعه فردی و توان افزایی، ارزیابی مستمر، توسعه مهارت های مدیریتی، بهبود سازمانی، غنی سازی شغلی، توسعه امکانات و تجهیزات ورزشی مدارس و تحول در شیوه جذب و ارتقا وجود دارد و بر اساس آن ها الگوی کمی و کیفی توانمندسازی معلمان ورزش در 6 سطح طراحی شد. کاربست این الگو ضمن برطرف کردن مشکلات مربوط به جذب معلمان ورزش، شرایط مناسب برای توسعه توانمند‌های آن ها را از طریق سیستم عدالت محور فراهم خواهد کرد.
